Identifying the Factors Influencing Personal Development in Flexible Work Environments

This study aimed to identify the factors influencing personal development in flexible work environments. This qualitative study was conducted using an interpretative phenomenological approach. Data were collected through semi-structured interviews with 22 employees working in flexible work environments in Tehran. Participants were selected using purposive sampling, and data analysis was conducted using thematic analysis with NVivo software. The results indicated that personal development in flexible work environments is influenced by three main factors: organizational factors, individual factors, and characteristics of flexible work environments. Organizational factors included managerial support, organizational learning opportunities, and a development-oriented culture. On an individual level, self-efficacy, time management, emotional intelligence, and creativity were identified as key factors facilitating personal development. Furthermore, workplace characteristics such as autonomy in career planning, supportive networks, and digital learning tools contributed to personal growth. However, reduced direct interactions and the necessity for high self-motivation emerged as challenges within these environments. Flexible work environments can provide opportunities for personal development, but their effectiveness depends on organizational support, a learning-oriented culture, access to educational resources, and employees' self-management skills. The findings of this study can assist organizations in designing policies that enhance personal development in flexible work settings.
