Qualitative Analysis of the Role of Meaning in Work in Enhancing Job Engagement and Improving Organizational Performance

This study examines the role of meaning in work in enhancing job engagement and improving organizational performance. This research employed a qualitative approach using an inductive content analysis method. Data were collected through semi-structured interviews with 22 employees and managers from various organizations in Tehran. Participants were purposefully selected, and interviews continued until theoretical saturation was achieved. Data were analyzed using NVivo software, and coding was conducted through open, axial, and selective coding. The results indicated that meaning in work significantly impacts job engagement and organizational performance. Participants stated that experiencing meaning in their work enhances intrinsic motivation, commitment, and organizational belonging. Moreover, employees who perceive their work as meaningful demonstrate higher productivity, greater creativity, and a stronger inclination toward social responsibility and organizational citizenship behaviors. Flow experience and a sense of self-worth were also identified as key outcomes of meaningful work. This study highlights the critical role of meaning in work in fostering job engagement and improving organizational performance. Organizations can enhance employee commitment and productivity by aligning organizational values with individual values, providing positive feedback, and emphasizing the broader impact of employees' work.
