بررسی رابطه فشار کاری با خلاقیت کارکنان: نقش میانجی انگیزه؛ مطالعه موردی کارکنان بخش بهداشت بیمارستان رضوی شهر مشهد

هدف پژوهش حاضر بررسی رابطه فشار کاری با خلاقیت کارکنان با تأکید بر نقش میانجی انگیزه در میان کارکنان بخش بهداشت بیمارستان رضوی شهر مشهد بود. این پژوهش از نظر هدف کاربردی و از نظر روش، توصیفی-پیمایشی و از نوع همبستگی بود. جامعه آماری شامل 1400 نفر از کارکنان بخش بهداشت بیمارستان رضوی شهر مشهد در سال 1403 بود که از میان آنان 301 نفر بر اساس فرمول کوکران و به روش نمونهگیری در دسترس انتخاب شدند. دادهها با استفاده از پرسشنامههای استاندارد فشار کاری یوسف و همکاران، خلاقیت کارکنان یوسف و همکاران و انگیزه کارکنان لیو و همکاران گردآوری شد. روایی ابزارها از طریق روایی محتوایی و تحلیل عاملی تأییدی و پایایی آنها با استفاده از آلفای کرونباخ و پایایی مرکب تأیید شد. تجزیهوتحلیل دادهها با استفاده از نرمافزارهای SPSS نسخه 24 و SmartPLS و روش مدلسازی معادلات ساختاری انجام گرفت. نتایج استنباطی نشان داد فشار کاری اثر مثبت و معناداری بر خلاقیت کارکنان داشت (β=0.650، t=13.182). همچنین، فشار کاری اثر مثبت و معناداری بر انگیزه کارکنان نشان داد (β=0.835، t=54.067). افزون بر این، انگیزه کارکنان اثر مثبت و معناداری بر خلاقیت کارکنان داشت (β=0.274، t=5.302). نتایج آزمون بوتاسترپ نیز نشان داد که انگیزه در رابطه بین فشار کاری و خلاقیت کارکنان نقش میانجی معناداری ایفا میکند (β=0.229، t=5.282). بنابراین، تمامی فرضیههای پژوهش در سطح اطمینان 95 درصد تأیید شدند. نتایج پژوهش نشان داد که فشار کاری، در صورت مدیریت مناسب و همراهی با منابع انگیزشی، میتواند با افزایش انگیزه کارکنان به ارتقای خلاقیت آنان منجر شود. بر این اساس، مدیران مراکز بهداشتی و درمانی میتوانند با توزیع عادلانه وظایف، کاهش فشارهای فرساینده، تقویت انگیزه درونی، حمایت سازمانی، مشارکتدهی کارکنان در تصمیمگیری و بهبود نظام پاداش، زمینه افزایش خلاقیت، بهبود عملکرد و ارتقای کیفیت خدمات سلامت را فراهم سازند.
