تبیین ابعاد و مؤلفه‌های شایستگی‌های سازمانی کارکنان: فراترکیب پژوهش‌های ایرانی

چکیده

هدف پژوهش حاضر شناسایی، تبیین و تلفیق ابعاد و مؤلفه‌های شایستگی‌های سازمانی کارکنان بر پایه یافته‌های پژوهش‌های ایرانی و ارائه چارچوبی مفهومی و یکپارچه برای مدیریت منابع انسانی است. پژوهش با رویکرد کیفی، در چارچوب پارادایم تفسیری و با استفاده از روش فراترکیب کیفی مبتنی بر چارچوب سندلوسکی و باروسو انجام شد. جست‌وجوی نظام‌مند در چهار پایگاه علمی فارسی و در میان مقالات منتشرشده طی سال‌های 2021 تا 2025 با کلیدواژه‌های «شایستگی» و «شایستگی‌ها» انجام گرفت. از میان 624 مقاله اولیه، پس از غربالگری موضوعی، بررسی چکیده و متن کامل، اعمال معیارهای ورود و خروج و ارزیابی کیفیت روش‌شناختی مبتنی بر معیارهای اقتباس‌شده از CASP، 71 مقاله برای تحلیل نهایی انتخاب شد. داده‌ها از طریق استخراج مفاهیم، کدگذاری و تحلیل مضمون تلفیق شدند. برای بررسی پایایی کدگذاری، حدود 15 درصد از مطالعات به‌طور مستقل توسط کدگذار دوم تحلیل شد و ضریب کاپای کوهن 0.82 به دست آمد که نشان‌دهنده توافق مطلوب میان کدگذاران بود. تحلیل تلفیقی نشان داد شایستگی سازمانی کارکنان ساختاری چندبعدی دارد که در پنج بعد شایستگی‌های فردی و شخصیتی، ارتباطی و بین‌فردی، شناختی و ادراکی، مدیریتی و رهبری، و تخصصی و حرفه‌ای سازمان می‌یابد. استنباط حاصل از الگوی مضامین نشان داد شایستگی‌های فردی و اخلاقی نقش زیربنایی در شکل‌گیری سایر قابلیت‌ها دارند؛ شایستگی‌های شناختی و تخصصی شرایط توانمندساز عملکرد اثربخش را فراهم می‌کنند؛ و شایستگی‌های ارتباطی، مدیریتی و رهبری به‌عنوان سازوکارهای پیشران، موجب تبدیل قابلیت‌های فردی به کارآمدی سازمانی می‌شوند. بنابراین، شایستگی کارکنان را نمی‌توان صرفاً به دانش و مهارت فنی تقلیل داد، بلکه عملکرد اثربخش حاصل تعامل ویژگی‌های شخصیتی، قابلیت‌های شناختی، توانایی‌های ارتباطی، ظرفیت رهبری و تخصص حرفه‌ای است. یافته‌ها ضرورت اتخاذ رویکردی چندبعدی و یکپارچه به شایستگی کارکنان را تأیید می‌کنند و نشان می‌دهند مدل‌های منابع انسانی باید به‌طور هم‌زمان مؤلفه‌های فردی، بین‌فردی، شناختی، مدیریتی و حرفه‌ای را در جذب، ارزیابی، آموزش، توسعه و جانشین‌پروری لحاظ کنند؛ همچنین اعتبارسنجی کمی چارچوب تلفیقی پیشنهادی می‌تواند مسیر توسعه مدل‌های بومی شایستگی در سازمان‌های ایرانی را فراهم سازد.
