ارائه مدل کیفی عوامل اثرگذار بر سکوت سازمانی و تاثیر آن بر تصمیمگیری مدیران

هدف این پژوهش ارائه یک مدل کیفی از عوامل اثرگذار بر سکوت سازمانی و بررسی پیامدهای آن بر تصمیمگیری مدیران در سازمانها است. پژوهش حاضر با رویکرد کیفی و با بهرهگیری از روش تحلیل مضمون و فراترکیب انجام شد. دادهها از دو منبع اصلی گردآوری شدند: ۱) تحلیل اسناد و متون علمی مرتبط با سکوت سازمانی و ۲) مصاحبههای نیمهساختاریافته با ۱۶ نفر از خبرگان، شامل مدیران ارشد و اعضای هیئت علمی دارای تخصص در مدیریت منابع انسانی و رفتار سازمانی. تحلیل دادهها با استفاده از فراترکیب سندلوسکی و باروسو و همچنین تحلیل مضمون مبتنی بر کدگذاری سهلایهای اترید-استرلینگ صورت گرفت. نتایج تحلیل مضمون منجر به استخراج ۶۶ کد مفهومی شد که در پنج دسته اصلی طبقهبندی شدند: عوامل فردی، عوامل میانفردی، عوامل سازمانی، عوامل فراسازمانی و پیامدهای سکوت سازمانی بر تصمیمگیری مدیران. در سطح پیامدها، کاهش صحت، دقت، بهنگام بودن، کارآیی، امنیت و پیگیری در تصمیمات مدیریتی از مهمترین نتایج سکوت سازمانی بودند. همچنین، سکوت تحت تأثیر تعامل عوامل فردی، فرهنگی، ساختاری و بیرونی پدید میآید. یافتهها نشان دادند که سکوت سازمانی یک پدیده چندعلتی است که مستقیماً بر کیفیت تصمیمگیری مدیران اثر میگذارد. شناخت ابعاد و پیامدهای آن میتواند به مدیران در طراحی سازوکارهای مناسب جهت کاهش سکوت و ارتقاء اثربخشی تصمیمات کمک کند.
